Think of it like a teaser trailer to a blockbuster movie: you want to pique the audience\u2019s interest, highlight all the best bits, and ultimately leave them wanting more!<\/p>\n<p>Unfortunately, <a href=\"https:\/\/cezannehr.com\/hr-blog\/2021\/07\/how-to-write-a-winning-job-advert\/\" target=\"_blank\" rel=\"noopener\">putting together a winning job advert<\/a> is something of a fine art. After all, it needs to cover the basics, stand out in a crowded marketplace, and \u2013 perhaps most importantly \u2013 attract the right people for your business. Done well, it\u2019ll act as a beacon to the best and brightest. Get it wrong though, and you\u2019ll actively be damaging your <a href=\"https:\/\/cezannehr.com\/hr-systems\/candidate-attraction\/\" target=\"_blank\" rel=\"noopener\">candidate attraction<\/a> strategies.<\/p>\n<p>So, if your <a href=\"https:\/\/cezannehr.com\/hr-blog\/2021\/08\/reduce-bias-in-recruitment-process\/\" target=\"_blank\" rel=\"noopener\">recruitment processes<\/a> have been falling at the first hurdle, or you\u2019re having trouble bringing in the calibre of people you need, what are the red flags in your job adverts that could be turning candidates away?<\/p>\n<ul>\n<li>\n<h3><strong>Your job advert descriptions are too wordy or too complex<\/strong><\/h3>\n<\/li>\n<\/ul>\n<p>Think back to the film trailer analogy mentioned earlier on. Ideally, your job listings should leave candidates hungry for more; plus, they\u2019ll also need to stand out against the hundreds of other job vacancies competing for potentially the same pool of talent.<\/p>\n<p>With that in mind, keep your vacancy descriptions as simple and memorable as possible. Focus on how candidates will be welcomed into your organisation and how their role works within the business. If you do need to include a lot of information, consider using bullet points, rather than long, lengthy paragraphs.<\/p>\n<ul>\n<li>\n<h3><strong>You\u2019re listing benefits that are not really benefits at all<\/strong><\/h3>\n<\/li>\n<\/ul>\n<p><a href=\"https:\/\/cezannehr.com\/hr-blog\/2025\/05\/the-job-benefits-that-arent-benefiting-anyone\/\" target=\"_blank\" rel=\"noopener\">Job benefits<\/a> should be exactly that: rewards that set your business and role apart from your competitors. So, why is it still the case that many pre-requisites for a \u2018decent\u2019 job are listed as benefits? For example:<\/p>\n<ul>\n<li><strong>Mandatory annual leave entitlements<\/strong> \u2013 If you\u2019re advertising for a full-time position, 28 days of paid holiday a year is a mandatory entitlement \u2013 not to mention essential for a healthy work-life balance. With that in mind, does it really make sense to list it as a benefit or perk of working for the business?<\/li>\n<li><strong>Working environments <\/strong>\u2013 A great working environment\u00a0is absolutely crucial\u00a0to successful positive company cultures: yet, shouldn\u2019t a pleasant work environment be a given for everyone, rather than just a perk of the job?<\/li>\n<li><strong>Career progression and further opportunities<\/strong> &#8211; Helping your employees <a href=\"https:\/\/cezannehr.com\/hr-blog\/2019\/04\/how-to-help-your-employees-achieve-their-career-ambitions\/\" target=\"_blank\" rel=\"noopener\">fulfil their career ambitions<\/a> and advance up the career ladder should be a given for any company with a great culture. However, if you\u2019re placing too much emphasis on qualifications or experiences for a role that doesn\u2019t necessarily require them, you may be missing out on talented candidates.<\/p>\n<p>That\u2019s because years spent in education and experiences are<a href=\"https:\/\/www.researchgate.net\/publication\/232564809_The_Validity_and_Utility_of_Selection_Methods_in_Personnel_Psychology\" target=\"_blank\" rel=\"noopener\"> considered to be the least predictive indicators<\/a>\u00a0of how someone will perform in a new role. Instead, they\u2019re just helping recruiters identify the type of candidates they <em>think<\/em> is required to do the job.<\/p>\n<p>Now, there will obviously be educational qualifications that may include the precise skills you\u2019re wanting a candidate to have. But, if your job descriptions just include a blanket \u2018<em>must be educated to X standard\u2019<\/em>, you may also end up attracting skills which aren\u2019t the right fit for job \u2013 which can be just as bad as not getting anyone in the first place!<\/p>\n<p>It\u2019s something of a balancing act to get right, but getting it right is deceptively simple: list and test for the skills you <em><u>actually<\/u><\/em> need a candidate to have to do the job, rather than including a nondescript, fanciful wish list of qualifications or experiences you think will attract the best and brightest.<\/p>\n<ul>\n<li>\n<h3><strong>Your job adverts use too many buzzwords or jargon<\/strong><\/h3>\n<\/li>\n<\/ul>\n<p>Did you know <a href=\"https:\/\/www.spiceworks.com\/hr\/talent-management\/news\/50-percent-candidates-feel-job-descriptions-use-annoying-buzzwords\/\" target=\"_blank\" rel=\"noopener\">there\u2019s research to show<\/a> that there are certain buzzwords and phrases that can frighten off jobseekers? If you\u2019re regularly using words such as \u2018guru\u2019, \u2018competitive\u2019 or \u2018challenge\u2019, you may be giving candidates a negative impression of the role, and your business.<\/p>\n<p>It\u2019s also the case that when reading through a job vacancy, candidates will pay close attention to descriptions you use. This is where you should consider how your job descriptions will be interpreted, and whether or not they could be setting unrealistic expectations.<\/p>\n<p>For example, if you\u2019re regularly using a phrase such as \u2018ideal candidate should be able to hit the ground running\u2019, it could be interpreted as code for \u2018must take a lot of work on immediately without proper training\u2019. Or, if you\u2019re wanting a candidate who can \u2018wear lots of hats\u2019, it could be inferred that you\u2019re looking for one person to do the job of multiple other people.<\/p>\n<ul>\n<li>\n<h3><strong>You\u2019re not acknowledging new ways of working<\/strong><\/h3>\n<\/li>\n<\/ul>\n<p>Candidates now expect a degree of flexible, remote or hybrid working \u2013 particularly if the job supports it. As our company culture survey discovered, it\u2019s clear the demand for a more flexible approach to when and where people work isn\u2019t a fad that\u2019s going to disappear. So, organisations must acknowledge this fact when looking to attract new candidates.<\/p>\n<p>If your business can support remote, hybrid or <a href=\"https:\/\/cezannehr.com\/hr-blog\/2022\/01\/hr-ready-for-flexible-working\/\" target=\"_blank\" rel=\"noopener\">flexible working<\/a>, but instead asks candidates to be working full-time in an office or shared workspace, you may find your roles increasingly difficult to fill.<\/p>\n<ul>\n<li>\n<h3><strong>You\u2019re not highlighting the culture of your business, or what it\u2019s really like to work at your organisation<\/strong><\/h3>\n<\/li>\n<\/ul>\n<p>In <a href=\"https:\/\/cezannehr.com\/l\/death-of-company-culture\/\" target=\"_blank\" rel=\"noopener\">our report into company culture<\/a>, a huge 75% of people we surveyed said they would research a company\u2019s culture before applying for a job. With that in mind, include an authentic description of what your company culture really is, what it stands for, and what your organisation\u2019s goals and ambitions are.<\/p>\n<p>When you clearly state the culture of your business, it\u2019s more likely you\u2019ll attract candidates with similar mindsets, goals and career ambitions. Plus, they\u2019ll also be given a more realistic expectation of what life is like working for your company \u2013 rather than just marketing spiel.<\/p>\n<ul>\n<li>\n<h3><strong>\u2018Competitive salary\u2019<\/strong><\/h3>\n<\/li>\n<\/ul>\n<p>Lastly, and perhaps a little contentiously, <a href=\"https:\/\/business.linkedin.com\/talent-solutions\/blog\/job-descriptions\/2018\/job-description-heatmap\" target=\"_blank\" rel=\"noopener\">research by LinkedIn<\/a> found that 61% of candidates consider salary to be the most important part of the job advert&#8217;s description. And, if we consider that one of the main reasons people choose to look for a new job is a better annual salary, it\u2019s perhaps surprising so few job vacancies include an indication of salary!<\/p>\n<p>Of course, there are several valid reasons why you may choose not to publish compensation details (avoiding internal competition, resentment and external competition being just a few).
